본 연구에서는 자기보고식 질문지에서의 방어적 응답경향과 관련된 선행 연구를 고찰하고, 채용 장면에 서는 수검자의 방어적인 응답경향이 어떠한 양상으로 나타나는지 탐색하고자 하였다. 구체적으로, 의료 기관 직원 선발에 지원한 547명의 자료를 이용하여, 자기보고식 인적성 평가 척도(PAS-HE) 점수 중에서 방어성 척도의 응답양상을 확인하고, 방어성 척도와 부정정서 및 임상적 성격특성 척도 사이의 관계를 검토하였다. 분석 결과, 지원자들은 규준 집단에 비해 방어성 척도에서 유의하게 높은 점수를 보였고, 방 어성 척도 점수는 부정정서 및 대부분의 임상적 성격특성 척도 점수와 부적 상관을 지니는 것으로 확인 되었다. 방어성 점수를 기준으로 상하위 집단을 구분하였을 때에도 방어성 고집단은 저집단에 비해 거의 모든 척도에서 낮은 점수를 보였다. 반면 연극성 성격특성과 강박성 성격특성 척도 점수는 방어성 척도 점수와 유의한 상관관계를 보이지 않았고, 방어성 상하위 집단간에도 유의한 차이가 나타나지 않다. 본 연구 결과는 자기보고식 평가를 활용한 인사선발 장면에서 나타나는 방어적인 응답양상을 확인하고, 부 정정서 및 임상적 성격특성과의 관계를 포괄적으로 확인하였다는 점에서 의의를 갖는다. 나아가 보다 체 계적이고 효과적인 인적성 평가 및 인사 관리에 기여할 수 있을 것으로 기대된다.
The purpose of this study was to review previous studies regarding defensive response style on self-report personality assessments and investigate the effect of defensiveness on other scale scores. Specifically, results of 547 applicants who conducted PAS-HE were used to analyse defensive response style and its relationships with negative emotion scales and clinical personality trait scales. The results showed that the applicants reported higher defensiveness than normative group. Defensiveness scale had a negative correlation with negative emotion scales and most of clinical personality trait scales except for histrionic personality and obsessive-compulsive personality trait scales. Compared to applicants who scored lower 25% defensiveness score, high 25% group showed significantly lower score on negative emotion and personality trait scales, whereas there was no group difference in scores of histrionic personality and obsessive-compulsive personality trait scales. The findings of this study indicate the implication of defensive response on self-report assessment, especially for personnel selection situation. Finally the implication and limitation of this study were discussed.
