최근 고객을 직접 접하며 감정노동을 수행하는 호텔 구성원의 감성지능이 주목받고 있는 가운데 신입직원의 이탈로 인한 경영손실을 방지하기 위한 효과적인 인턴쉽 관리의 필요성 이 제기되었다. 본 연구는 호텔의 인턴직원을 대상으로 이들의 감성지능이 조직몰입과 직무 만족에 미치는 영향을 분석함으로써 호텔기업의 조직성과를 향상시킬 수 있는 신입직원의 교육훈련 방향을 제시하고자 한다. 본 연구에 이용된 자료는 2015년 1월 12일부터 20일까지 전국 12개 특급 호텔의 인턴직원으로부터 수집되었으며, 최종적으로 246개의 유효표본을 분 석하였다. 감성지능과 조직몰입, 감성지능과 직무만족, 감성지능이 직무만족에 미치는 영향에 서 정서적 몰입의 매개효과 등의 가설을 검증한 분석결과는 다음과 같이 나타났다. 첫째, 호 텔 인턴직원의 감성지능은 조직몰입에 유의한 정(+)영향을 미치는 것으로 나타났다. 감성지 능의 하위요인 중에서 자신 감성의 이해 요인과 타인 감성의 이해 요인이 정서적 몰입에 영 향을 미쳤으며, 타인의 이해 요인이 유지적 몰입에 영향을 미치는 것으로 나타났다. 둘째, 호 텔 인턴직원의 감성지능 직무만족에 유의한 정(+)의 영향을 미치는 것으로 나타났는데, 자기 감성이해와 타인 감성 이해가 직무만족에 영향을 미치는 것으로 나타났다. 셋째, 호텔 인턴 직원의 감성지능이 직무만족에 미치는 영향에서 정서적 몰입의 매개 역할에 대한 분석 결과 에서는 정서적 몰입의 완전매개효과가 입증되었다. 이와 같은 연구결과를 바탕으로 호텔기업 의 인적자원개발에서 요구되는 채용 및 직무훈련시스템, OJT와 멘토링제도 등 실무적 사사 점이 논의되었다.

영문초록

The purpose of this study is to identify the effect of internship trainees' emotional intelligence on organizational commitment and job satisfaction in the hotel industry. Data were collected from internship trainees at 12 deluxe hotels in Korea from January 12 to 20, 2015, and finally 246 questionnaires were analyzed. To test hypothesis, multiple regression was employed. The results were as followed; First, internship trainees' emotional intelligence had a positive impact on organizational commitment. Self emotional appraisal and others’ emotional appraisal affected on affective organizational commitment, and others’ emotional appraisal affected on continuance organizational commitment. Second, internship trainees' emotional intelligence had a positive impact on job satisfaction. Self emotional appraisal and others’ emotional appraisal affected on job satisfaction. Third, internship trainees' affective organizational commitment had a complete meditating role between internship trainees' emotional intelligence and job satisfaction. Based on findings, the implications for human resource development in the hotel industry were discussed.
