본 연구는 초등학교장의 지도성에 대해 교장 자신도 평가하고 교사도 평가하여 자타평가 일치 또는 불일치에 따라 학교를 유형화할 수 있는지를 탐색해보고 집단간 학교조직효과성에서 차이가 있는지를 알아보고자 하였다. 이를 위해 서울시 초등학교장 85명과 교사 1002명의 자료를 대상으로 분석을 하였으며 주요 연구 결과는 다음과 같다. 첫째, 교장과 교사의 자타평가 (불)일치에 따라 고평가 일치(A형), 과소 평가(B형), 저평가 일치(C형), 그리고 과대 평가(D형)의 4가지 유형으로 집단을 구분할 수 있었다. 둘째, 고평가 일치(A형)와 과소 평가(B형) 집단의 학교조직효과성 수준이 저평가 일치(C형)와 과대 평가(D형) 집단보다 통계적으로 유의미하게 높은 것으로 분석되었다. 셋째, 교장은 교사들이 평가하는 것보다는 스스로를 더 좋은 지도자로 평가하는 경향이 있었다. 교장은 교사들의 관점에서 자신의 지도성에 대해 고찰해보기를 제안하며 본 연구 결과가 초등학교장의 리더십 프로그램 실시 대상자 선정 과정에 활용되기를 기대해 본다.
The purposes of this study is to examine whether a principal’s leadership can be categorized as type A (In-agreement/good), type B (Under-estimator), type C (In-agreement/poor), and type D (Over-estimator). If possible, it is intended to investigate whether or not these types make differences in the school effectiveness. The data for this study were collected from 1,002 elementary school teachers and 85 principals who belong to the educational government of Seoul. Main research results are as follow. First, the principal’s leadership can be classified into four types (A, B, C, and D). Second, the four types (A, B, C, and D) showed differences in the school effectiveness. The type A and B showed high rate of school organization effectiveness than types C and D.
