이 연구는 평생교육사가 인식한 리더-구성원 교환 관계(LMX)와 직무 몰입의 관계에 대한 무 형식 학습 활동의 매개 효과를 살펴보기 위한 것이다. 이를 위해 Liden과 Maslyn(1998)의 LMX-MDM, Choi(2009)의 무형식 학습 활동, Kanugo(1982)의 직무 몰입 측정 도구를 활용 하여 평생교육사 자격증을 소지하고 수도권 지역의 평생교육기관에 근무하고 있는 평생교육사 513 명을 대상으로 설문조사를 실시하였다. 총 331부가 회수되었으며 모든 응답을 분석 자료로 활용하 였다(회수율 : 64.5%). 연구 결과, LMX, 무형식 학습 활동, 직무 몰입은 상호 정적인 상관관계 를 갖는 것으로 나타났다. 그리고 무형식 학습 활동은 LMX와 직무 몰입의 관계를 부분 매개하는 것으로 나타났다. 이러한 연구 결과를 바탕으로 LMX, 무형식 학습 활동 및 직무 몰입의 관계에 대한 논의와 평생교육사의 무형식 학습 활동 촉진 및 직무 몰입 향상을 위한 몇 가지 시사점을 제 시하였다.
The purpose of this study was to examine the mediating effect of informal learning activity on the relationship between LMX and job involvement in lifelong educators. For doing so, this study used ‘LMX-MDM' (Liden & Maslyn, 1998), ‘Informal Learning Activity Inventory' (Choi, 2009), and ‘Job Involvement Scale' (Kanugo, 1982). A survey was conducted with 513 lifelong educators, taking from October 17 to 31, 2014. 331 pieces of the questionnaire were collected and all of them was used for data analysis. The results of this study were as follows: First, lifelong educators' LMX, informal learning activity, and job involvement had positive correlation. Second, lifelong educators' informal learning activity had mediating effect on the relationship between LMX and job involvement (partial mediation). Based upon the results of this study, several suggestions were made to increase lifelong educators' informal learning activity and job involvement.
