본 연구의 목적은 전문성인식의 5개 하위요인과 직무환경이 요양보호사의 이직의도에 미치는 영향을 실증적으로 분석하는 데 있다. 2014년 부산광역시 소재 8개 장기요양기 관에서 근무하는 요양보호사 232명을 대상으로 설문조사 실시한 조사․연구한 결과, 이직의도는 평균(5점 만점) 2.72로 나타났으며, 전문성인식요인의 자기규제신념 3.67, 공공서비스에 대한 신념 3.53, 소명의식 3.51, 자율성 3.19, 준거로서 전문조직의 활 용 2.84로 모두 평균점을 상회하는 수준으로 나타났다. 이직의도에 영향을 미치는 요인 은 학력, 요양관련 직업경험, 현 근무처 근무기간, 경제상태 만족도, 급여와 전문성인식 요인의 준거로서 전문조직의 활용과 소명의식이었다. 요양보호사의 이직예방 및 양질의 서비스 제공을 위하여 다양한 교육프로그램 개발과 요양보호사 시험제도의 강화, 요양 보호사협회 활성화, 임금수준의 향상 및 복지환경과 근로조건의 개선이 필요하다.
This study analyzed turnover intention of care worker's working in the long-term care facilities effects of the working environmental and the professionalism. Also, It aimed to reduce problems related with turnover intentions of the care worker and minimize the turnover intentions. The results are summarized as follows. The wage, job experiences related care, service periods of their office at this time, economic satisfactions, application of professional organization as frame and sense of vocation had get higher, turnover intentions get lower. But academic abilities had get higher, turnover intentions get higher, too. This study was concluded in these words. First, we need to develop of variable programs to enhance perception of professionalism of the care worker and to find method to stabilize employment patterns. Second, we need to provide a supplementary education and specialized education continually every year. Third, for using the association actively, need to join the association of care workers and activate the association organizational level.
