The purpose of this study is to investigate the effect of organizational culture perceived by nurses on
job satisfaction and the mediating effect of positive psychological capital on the effect of organizational
culture and positive psychological capital on job satisfaction. The data collection was conducted from
November 22, 2016 to December 10, 2016, at three general hospitals over 200 beds in K and P area. And
177 clinical nurses who agreed to sign. Data were analyzed by descriptive statistics, t-test, ANOVA,
correlation and regression analysis using SPSS / WIN 22.0 statistical program. The results of this study are
as follows: First, the relationship between organizational culture, job satisfaction and positive psychological capital of nurses shows high results, and mediating effect of positive psychological capital is found in
relationship between job culture and job satisfaction (Sobel- Z Score = 3.120, <.001), and there was a
mediating effect of positive psychological capital on relationship culture and job satisfaction (Sobel-Z Score
= 2.495, <.001). Therefore, it is necessary to develop a program that improves positive psychological
capital in order to enhance job satisfaction with nurses' desirable organizational culture.
