이 연구는 학교장 리더십과 교사 임파워먼트의 관계, 그리고 이에 따른 교사들의 교직활동 성향(직업몰입, 혁신행동)이 어떠한가를 실증적으로 밝히기 위한 것이다. 원주 지역을 중심으로 한 초중등학교 교사 712명을 대상으로 설문 조사한 결과 특기할만한 것은 다음과 같다. 첫째, 학교장의 변혁적 리더십과 거래적 리더십은 모두 교사 임파워먼트에 긍정적 영향을 주고 있다. 그렇지만, 학교장 리더십이 교사 임파워먼트에 미치는 정도는 의미감 요인에서는 별다른 차이가 없으나 영향력 요인에서는 변혁적 리더십의 효과가 큰 것으로 나타났다. 둘째, 교사로서의 의미감은 그들이 교직에 몰입하려는 데 절대적 영향을 미치고 있다. 이는 또한 교사의 혁신행동에도 큰 영향을 미치고 있다. 교사들의 혁신행동은 여자 교사보다는 남자교사가, 초등교사보다는 중등교사가, 그리고 재직기간이 짧은 교사들에게서 더 높게 나타나고 있다. 셋째, 변혁적 리더십과 거래적 리더십은 모두 교사들의 직업몰입에 직간접으로 영향을 미치는데 반하여, 혁신행동에는 거래적 리더십만이 영향을 주고 있다. 특히 교사 임파워먼트의 완전 매개효과는 거래적 리더십과 직업몰입의 관계에서 의미감 요인이 작용하는 것으로 나타났다.
Recently, the principals' leadership and teacher empowerment are considered key concepts to understand dynamic interactions between principal and teacher behavior in school. These concepts are also perceived as a new tool for the increase of teachers' professionalism. The purpose of this study was to investigate the relationship between principals' leadership and teacher empowerment and its effects on the professional commitment and innovative behavior. To achieve this purpose, primary and secondary school teachers (N=712) in region of Won Ju city were surveyed. Multiple and hierarchical regression methods based on Cohen and Cohen (1983) were applied for the analysis of collecting data. The main results of multiple regression analysis are as follows: The principals' leadership has a positive effect on teacher empowerment. Especially, principals' transformational leadership has much more effect on teachers' sense of meaning about teaching profession than that of transactional leadership. Teacher empowerment also has a positive effect on their professional commitment and innovative behavior. The results of hierarchical multiple regression analysis shows us that the sex has a moderating effect on the relationships between principals' transformational leadership and teacher empowerment. Its effects of sex were also found among teacher empowerment, professional commitment, and innovative behavior. Mediating effects of teacher empowerment, that is sense of meaning about teaching profession, were found only incase of between principals' transactional leadership and teacher professional commitment.
