국문초록

이 연구의 목적은 초등교사가 지각한 직무환경, 집단적 교사효능감, 개인적 교사효능감, 직무만족도 간의 구조관계를 알아보고자 하였다. 직무환경, 교사효능감, 직무만족도 간의 관련성을 알아보는 연구 에서 주로 개인적 교사효능감이 연구되었다. 본 연구에서는 집단적 교사효능감과 개인적 교사효능감이 모두 포함되었다. 본 연구의 분석을 위한 데이터는 전국에서 추출된 초등학교 담임 또는 교과 담당 교 사 총 440명 중 미회수 되거나, 불성실 응답을 한 교사를 제외하고 416명을 연구대상으로 하였다. 측 정도구는 직무환경, 집단적 교사효능감, 개인적 교사효능감, 직무만족도 측정도구를 사용하였다. 교사 의 직무환경과, 집단적 교사효능감, 개인적 교사효능감과 직무만족도 간의 관련성 분석을 위해 구조 방정식 모형을 활용한 인과분석을 실시하였다. 본 연구의 주요 분석결과는 다음과 같다. 첫째, 직무환 경이 직무만족도는 유의한 긍정적인 영향을 미치는 것으로 나타났다. 둘째, 집단적 교사효능감과 개인 적 교사효능감은 직무환경과 직무만족도 사이에서 매개효과를 나타냈다. 교사의 직무환경이 매개변인 인 집단적 교사효능감과 개인적 교사효능감을 통해 직무만족도에 미치는 직ㆍ간접효과를 보인다는 본 연구의 결과를 바탕으로 교사의 동기적 요인 증진이 포함된 교육프로그램 개발 등 시사점이 논의되었 다.

영문초록

The purpose of this study is to investigate the effect of teachers' perceived work environment on job satisfaction through the mediation of collective teacher efficiency and personal teacher efficiency. For this study a survey was held to a total of 440 elementary school teachers nationwide who are homeroom and non-homeroom subject teachers. The data of this study was from 416 teachers among 440 due to of unreturned and unreliable responses. Work environment, collective teacher efficiency, personal teacher efficiency, and job satisfaction were used as measurement instruments of this study. A causality analysis using structural equation modeling was conducted to analyze relationships between the job satisfaction and teachers' work environment, collective teacher efficiency, and personal teacher efficiency. The results of this study were as follows. First, the effect of work environment on job satisfaction showed significantly positive effect. Second, there was mediating effect of collective teacher efficacy and personal teacher efficacy between teachers’ work environment and job satisfaction. Some suggestions are recommended as follows. The Government and school principals should provide supportive policies to boost teachers’ efficiency as the direct and indirect effects of teachers’ work environment on job satisfaction is significantly high through the mediating effect of collective teacher efficiency and personal teacher efficiency.
