본 연구는 초등학교장의 변혁적 리더십이 조직공정성과 교사 임파워먼트를 매개로 조직효 과성에 어떠한 영향을 미치는지 교사의 인식을 분석하여 지식기반사회에서 초등학교장의 경 영 한계를 극복하고 조직의 효과성을 높이는 교사 변인을 모색하는데 목적이 있다. 이러한 목적을 달성하기 위하여 초등 교사를 대상으로 학교장의 변혁적 리더십, 조직공정 성, 교사 임파워먼트, 그리고 조직효과성(직무만족, 직무성과, 조직몰입, 혁신행동)에 대한 설 문조사를 실시하였다. 분석 결과 다음과 같은 결론을 도출하였다. 첫째, 교사들은 모든 변인을 중간이상으로 인식 하고 교직경력과 직급별 배경변인에서 유의미한 차이를 보였다. 둘째, 학교장의 변혁적 리더 십, 조직공정성, 교사 임파워먼트는 조직효과성에, 학교장의 변혁적 리더십은 조직공정성과 교사 임파워먼트에 유의미한 영향을 주었다. 셋째, 학교장의 변혁적 리더십이 조직효과성에 영향을 미치는데 있어 조직공정성과 교사 임파워먼트는 매개역할을 하며 조직공정성보다 교 사 임파워먼트의 매개효과가 더 높았다. 따라서 학교조직효과성을 높이기 위해서 학교장은 교사들이 조직공정성과 교사 임파워먼트를 높게 인식하도록 리더십을 발휘하여야 한다.
The purpose of this study is to explore teachers' variables which improve organizational effectiveness and overcome elementary school principals' operation barriers in a knowledge based society by analyzing teachers' recognition on how school principals' transformational leadership affects organizational effectiveness with mediating effects of organizational equity and teachers' empowerment. The results of the study are as follows: Firstly, teachers valued all variables at more than an intermediate level and there are meaningful differences between the background variables. Secondly, school principals' transformational leadership, organizational equity, and teachers empowerment have a meaningful impact on organizational effectiveness. School principals' transformational leadership has a meaningful impact on organizational equity and teachers' empowerment. Thirdly, organizational equity and teachers' empowerment have mediating roles in the relationship between school principals' transformational leadership and organizational effectiveness. Therefore, school principals should adopt an transformational leadership in order to improve school organizational effectiveness. This will make teachers recognize the importance of organizational equity and teachers' empowerment.
