이 연구에서는 유치원 교사의 임파워먼트, 팔로워십, 학교조직몰입 및 학교조직효과성 간의 관계를 규명하였는데, 연구결과를 요약하면 다음과 같다. 첫째, 유치원 교사의 임파워먼트, 팔로워십, 학교조직몰입 및 학교조직효과성 간에는 유의한 정적 상관관계가 있는 것으로 나타났다. 둘째, 유치원 교사의 임파워먼트, 팔로워십, 학교조직몰입 및 학교조직효과성 간의 영향 관계를 설명하는 가설적 경로모형의 적합도를 검증하고자 공분산구조분석을 실시한 결과, 가설적 경로모형은 적합한 것으로 판단되었다. 셋째, 유치원 교사의 임파워먼트는 학교조직효과성에 직접적으로 영향을 미치기보다는 교사의 팔로워십과 학교조직몰입을 통해 간접적으로 영향을 미치고 있는 것으로 나타났다. 따라서 교사의 팔로워십과 학교조직몰입은 교사의 임파워먼트가 학교조직효과성에 미치는 영향에서 긍정적인 매개변인으로서의 역할을 하고 있는 것으로 밝혀졌으며, 그 중에서 교사 팔로워십을 통한 매개효과가 더욱 큰 것으로 나타났다.
The purpose of this study is to explore the relationship among kindergarten teacher's empowerment, followership, school organizational commitment, and school organizational effectiveness. The correlations of these four variables and the effects of kindergarten teacher's empowerment, followership, and school organizational commitment on teacher's school organizational effectiveness were also analyzed. The study verified the hypothetical path model, and examined the direct and indirect effects of kindergarten teacher's empowerment on teacher's school organizational effectiveness. The results of the study show that there are significant positive correlations between kindergarten teacher's empowerment, followership, school organizational commitment, and school organizational effectiveness. It was found that kindergarten teacher's empowerment affects followership and school organizational commitment, and that teacher's followership serves as a positive mediator to the effects of teacher's empowerment on teacher's school organizational effectiveness.
