This study investigated how the principal’s transformational leadership and teachers’ participatory decision-making affect the teachers’ commitment to their students, teaching, and school. A series of statistical analyses were performed on data produced by a questionnaire survey conducted on 327 primary school teachers living in the region surrounding the Seoul metropolis. The three major findings are as follows. First, significant positive correlations were found between the principal’s transformational leadership, the teachers’ participatory decision-making, and the teachers’commitment to their work and organization. Second, the principal’s transformational leadership and teachers’ participatory decision-making had a significant positive influence on teachers’ commitment to their students, teaching, and school. Third, a set of causal links were identified amongst the principal’s transformational leadership, teachers’ participatory decision-making, and teachers’ commitment to their students, work, and organization. In all, the theoretical model employed in the study was shown to be valid. This implies that empowering teachers by means of participatory decision-making can enhance their commitment to their work and organization and ultimately the quality of education and productivity of school administration.
