이 논문의 목적은 교육수요자의 다양한 적성이나 요구를 수용하여 실업고교의 위기를 극복하기 위한 특성화고등학교 제도가 교육현장에 정착되는 과정에서 나타나는 학교 조직 갈등 요인을 탐색하는 데 있다. 심층면담을 통하여 확보한 자료 분석 결과, 디자인 특성화고등학교라는 교명에 대한 학교 구성원들의 아전인수식 해석으로 인하여 출발점에서부터 오해가 있었다는 점, 교사 자신의 전공과 관련하여 교육현실을 다르게 인식하고 있다는 점, 현실을 보는 관점에 따라 교육과정과 진로지도가 판이하게 달라진다는 점, 그리고 그 과정에서 학생의 진로지도에 혼선을 가져올 수밖에 없었다는 점 등의 갈등 요인들이 있었다. 이러한 조직 갈등의 근본적인 요인은 불완전한 제도에서 비롯된 것이었다. 따라서 본교의 조직 갈등은 학교현장 구성원들만의 문제가 아니며, 오히려 갈등을 일으키리라 충분히 짐작할 수 있는 구조적 모순을 가지고 출발하였다고 볼 수 있다.
The purpose of this article is to analyze the conflict factors between organizations in a specialized high school while the specialized high school system is taking its root in an effort to overcome the crisis of business schools by accepting education recipients\' aptitude and demands. Through the analysis of data obtained from in-depth interviews, several conflict factors were found as follows : First, there was some misunderstanding from the outset because school staff interpreted the name of design highschool in their own interest. Second, teachers have their own views on the realty of education in relation to their majors. Third, there are totally different curriculums and course guidance according to the point of view on realty, which led to the confusion of which course a student will take in the future. These conflict factors between organizations in school stemmed from the incomplete system. Therefore, the staff in this school was not the only cause of the conflict factor between organizations, but this conflict rather arose from the structural paradox which predicated potential conflicts from the start.
