국문초록

이 연구는 최근 증가하고 있는 비정년트랙 전임교수의 삶을 심층적으로 분석해 봄으로써 비정년트랙 전임교수 제도의 문제점과 개선 방안을 논의해 보기 위해 수행되었다. 이를 위 해, 연구자는 비정년트랙 전임교수를 대상으로 심층면담을 실시하였고, 4개 대학의 비정년트 랙 전임교수 인사 규정을 분석하였다. 인사 규정 분석에 따르면, 비정년트랙 전임교원은 전 임교원 신분이었으나 이들이 누릴 수 있는 권리는 제한적이었다. 심층면담 자료의 분석 결 과, 이들은 비정년트랙 교수직을 최선책은 아니지만 차선책으로 선택하였다. 임용 후, 이들 이 경험한 대학 내 차별적 구조는 소속감을 떨어뜨리는 요인으로 작용했다. 또한 이들은 교 육과 연구 활동을 조화시키기 위해 노력하고 있었는데 이 과정에서 학과와 학교 업무를 어 느 수준에서 관여할 것인가로 인해 어려움을 겪었다. 아울러 비정년트랙 교수 신분은 학교 구성원들과의 상호작용에서 미안함, 불편함, 고정관념과 편견을 불러일으키는 요인으로 작용 했으며, 이들은 대외 활동을 통해 역량을 펼치고 있었지만 심리적 위축감을 경험하고 있었 다. 비정년트랙 교수들의 삶에 대한 분석에 기초할 때, 이들은 대학에서 ‘경계인’의 위치에 놓여 있음으로써 소외를 경험하고 있음을 알 수 있다. 또한 고용의 불안정을 겪고 있는 이 들의 삶은 대학교수 집단 내부의 분절 현상을 조명해준다. 연구자는 연구의 분석 결과를 토 대로, 비정년트랙 전임교수 제도가 한국의 고등교육에 제기하는 몇 가지 쟁점을 논의하였다.

영문초록

This study is designed to explore problems and plans for improving the full-time non-tenure faculty system by investigating the academic lives of full-time non-tenure-track faculty(NTTFs), a population that is increasing in recent years. For the purpose of this study, the researcher conducted in-depth interviews with full-time NTTFs and analyzed the faculty personnel policies of four universities. According to personnel policies in these universities, the rights of NTTFs are limited despite their full-time status. Also, the interviews indicated that NTTFs positions were not these individuals’ first choice, but rather the second best option available. The structural inequalities and discrimination which they experienced after hiring decreased their sense of belonging in the university. In addition, they were struggling to reconcile the conflicting demands of teaching and research. In the process, NTTFs found it difficult to determine the extent to which they should become involved in department affairs and university administration. The status of non-tenure track faculty caused regret, inconvenience, and stereotyping or prejudice during interactions with other college members. Besides, external activities of NTTFs are affecting not only their confidence positively, but also psychological wellbeing of scholars in NTTFs positions negatively. According to analyses of the academic lives of NTTFs, individuals in these positions experience alienation as marginal members of the college. On the other hand, their unstable academic life highlights the fragmentation within college faculty groups. Based on the results of this study, the researcher discusses some issues that this system causes in higher education.
